A still independent group says partnership track. What questions prove it is real?
Ask for names, dates, and documents. A track that exists has all three. A story about a track has adjectives. "Great culture." "Clear path." "Everyone who works hard gets there." Those words do not cost the group anything.
Part of the Anesthesiology New Attending hub.
Start with history
How many people made partner in the last five years? Get the number, and if you can, get the names. If the answer is zero, or they cannot remember, or the last one was eight years ago, that tells you where the track goes.
This is the most revealing question. A functioning partnership track produces partners regularly. If nobody has made partner recently, the track is either frozen, fictional, or reserved for people who are not you. Any of those is worth knowing before you sign.
Follow up: what happened to the people who were on the track and did not make it? Did they leave? Were they asked to leave? Did the track get extended? The answers tell you what the track requires.
What did they pay?
Most partnership tracks come with a buy in. Ask how much it was, how it was calculated, and how it was paid. Was it cash up front, or taken out of your pay over a few years? A buy in you do not understand is money you might never see again.
The buy in mechanics matter a lot. A $200,000 buy in paid as a salary reduction over three years is very different from $200,000 cash on day one of partnership. One is a gradual investment. The other is a check you write before you know if the partnership is worth it. Understand which one it is.
Also ask what the buy in buys. Shares in what entity? At what valuation? Who sets the valuation? A buy in without a clear answer to "what do I own" is a donation.
What did they get?
Partner can mean a vote on the schedule, the contracts, and hiring, plus a share of the profits. Or it can mean a title and slightly better pay. Ask what changes on day one of partnership. Do you vote? Do you share in profits? What happens to your call burden?
If the answer is vague, the partnership may be vague too. Real partnership changes your economics and your authority on day one. If nothing changes except the title, you bought a title.
Read the agreement before you sign
Ask to see the partnership agreement before you sign the employment agreement. Not a summary. The document. If the group says you will get it when you are eligible, that is a problem, because by then you have already spent years on the track. The terms of the destination belong in front of you before you start driving.
You would not buy a house without reading the deed. Do not spend three years earning a partnership without reading what partnership means.
The anesthesia question: what if they sell?
Ask what happens to the track if the group sells. In anesthesia, a private equity sale is the track killer. When a group sells, the existing partners get paid for their shares. The associates on the track often get nothing, because the thing they were working toward just got sold out from under them.
So ask it directly. If the group sells before I make partner, what do I get? Is there anything in writing about that?
A group that has thought about this will have an answer. It might be a payout for associates, an accelerated path, or a written promise to include you. A group that has not thought about it will get vague, and vague is its own answer.
Framework box: proving the track
| Question | Real track | Story about a track |
|---|---|---|
| Who made partner recently? | Names and dates | "Several people" / cannot recall |
| What was the buy in? | Amount, method, valuation | "It varies" / "We will discuss later" |
| What changes at partnership? | Vote, profit share, call relief | Title and slightly better pay |
| Can I read the agreement? | Yes, before you sign | "When you are eligible" |
| What if the group sells? | Written associate protection | Vague reassurance |
Follow up questions
How long are partnership tracks usually?
It varies, but often a few years. Longer than that deserves scrutiny. What are you being paid during those years, and what is the track record of people completing it?
Should I take a job with no partnership track?
Plenty of good jobs do not have one. You just want to know whether you are being paid for a partnership that exists, or being discounted for one that does not. Price the offer accordingly.
What is a typical anesthesia partnership buy in?
It varies widely by market and group size. Get the specific number for this group, how it was calculated for recent partners, and how it was paid. Do not accept a range.
